How to Hire a CTO in India

Short answer: Hire the CTO for the system you actually need built, not for a technology title that sounds current. This annual-report set publishes pay for the CEO, the whole-time director, the CFO and the company secretary. It does not publish CTO pay, and I will not invent a number. The expensive mistake is hiring a person who can talk about architecture and cannot live inside your week.

I'm Vinay Pasricha. I run GoodSpace AI, a hiring company in Noida, and I wrote Organizational Frequency. This is what I would tell a founder who has decided the next seat is a CTO.

Start with the work, not the stack

A CTO is not the most senior engineer who stayed, and not a vendor manager with a new card. In a company that is betting on its own system, the seat usually means three jobs at once: the thing you sell can be built and kept up, the risks in that system are visible before a customer finds them, and a board, an investor or a regulator can be answered without the founder translating the engineers.

Those three jobs do not require the same person at every size. A company whose founder still reviews every release needs someone who will sit in that review and then take the release discipline off the founder’s desk. A company that already has engineering managers, a security owner and a product organisation needs someone who can hold the technical bets. Write down which of those you have before you write a job description. If you cannot say it in a paragraph, you are not ready to interview.

What I would not copy

I would not hire the CTO of a product company into a manufacturer that needs its plants and its vendors on one system, and pretend the title transfers. I would not hire the reverse either. And I would not borrow a salary from a survey, or from a CEO median, and call it this role. How to hire a CEO in India shows how an annual-report median should be read when one exists. Fit is the part that costs you

Most bad hires are not bad people. They are good people in the wrong place. A CTO who was excellent inside a staffed product company can look lost in a founder-led business within a quarter, with the same skill and the same work ethic.

Watch for these clashes. They are specific to this seat.

  • Architecture versus this month. You need someone who will ship the thing the customer is waiting for and still refuse the shortcut that will break next year. They want a platform programme and a team that already exists.
  • Your speed versus their review. You want a decision by Thursday. They want a design document, a security pass, and a quarter. Neither habit is a character flaw. One of them will not survive your month.
  • The team they assume. They have managed forty engineers and a research group. You have six people and a vendor. The first ninety days will be them building the function, or them waiting for it.
  • Ambiguity. A codebase the founder wrote, a customer who is also the specification, a regulator who has started asking questions. Some CTOs get sharper in that room. Some withdraw into the diagram.

One of these means little. Three of them together usually mean you hired the vocabulary. What a bad hire really costs in India is the rupee version of waiting too long to admit it. The salary is the smallest line. A wrong CTO takes the system, and the people who can still change it, with them.

How I would run the hire

The doctrine has four stages. They are a posture, not a funnel.

  1. Understand your own frequency first. Write down how technical decisions actually get made, how fast, and what happens when the system is wrong in front of a customer. If the founder is the only person who can explain the architecture, say so. That paragraph is the job.
  2. Discover how they operate, not only which stack they name. A famous employer is context. Ask what they shipped in a week when the plan was already late. Ask what they refused to ship, and who was angry.
  3. Validate against the environment. Give them a real problem from your system, with the names removed: an outage, a security finding, a feature the founder promised. Sit with them. A whiteboard about a fictional company tests performance. This tests whether they can work in your room.
  4. Grow, or notice that you cannot. Name the first ninety days. What does "the system can be explained without the founder" mean in your company, in writing? If the frequency is wrong, more training produces a better-trained mismatch.

When a search is worth it

Use your own network when the seat is narrow and you already know the people who have built a system like yours. Use a search when the technology is now the company, and the names you can call are the same vendors and the same ex-colleagues. The people you need are often not applying.

How much does a CTO earn in India?

This annual-report set does not publish a CTO median. It publishes CEO, whole-time director, CFO and company secretary cells, and only where at least 10 companies disclosed a usable amount. I will not fill the gap with a guess. Survey figures for other roles stay on the benchmark, labelled as surveys.

Should I hire a CTO or a Chief AI Officer?

Hire the job you wrote down. A CTO owns the system the company runs on. A Chief AI Officer, where you need one at all, owns how AI is applied across the company. Do You Need a Chief AI Officer? is the longer distinction. Do not buy both titles to postpone the choice.

Do I hire a CTO or a senior engineer first?

If nobody can keep the system up without the founder, and customers or a regulator are already in the conversation, you need the CTO seat even if the team under it is thin. If the need is one product and the founder is still the technical decision-maker, a strong senior engineer may be the honest first hire. The title is not a substitute for that sentence.
