Hire a CFO: leadership search by Vinay Pasricha.
A CFO owns the integrity of the numbers, the controls behind them and the organisation’s relationship with lenders, investors and auditors. In most companies the CFO is also the CEO’s closest partner on where money should go.
Frame the mandate. Then discover the person.

01
Frame the mandate precisely
Is the mandate to build controls and reporting, to prepare for a capital raise or listing, or to partner the CEO on allocation decisions? These call for different people, and a brief that asks for all three usually finds none.
-
02
Understand the organisation’s frequency
How decisions are actually made, the pace the organisation runs at and what it rewards. A capable CFO in the wrong environment looks mediocre; that is a mismatch, not a verdict on character.
-
03
Discover, do not advertise
The leaders who fit are rarely looking. The search goes to them, through discovery and relationships, instead of waiting for applications to a posting.
-
04
Validate under pressure
Candidates are tested against the real mandate, with questions generated from the case and held under Socratic pressure. A resume records the past, and an interview tests performance, not fit.
Organisations comparing CFO executive search firms in India often judge them by the length of the shortlist. The useful test is whether the firm can state your finance mandate in two sentences before it approaches anyone.
This describes an approach, not a guarantee. The doctrine behind it is set out in Organizational Frequency.
